2. Normalize focus: Make it culturally safe to decline non-urgent pings during deep-work windows.
3. Use the chronotype grid: Have your team track energy + output patterns for 5–10 days, then align deep-work time accordingly.
4. Reward outcomes, not motion: Praise thinking, experimentation, and meaningful progress—not just responsiveness.
